TRANSFORMASI GAYA KONFLIK DALAM KEPEMIMPINAN KRISTEN: INTEGRASI PERSPEKTIF BUDAYA, PSIKOLOGI, DAN SPIRITUALITAS

ABSTRACT
Conflict is an inseparable reality in leadership, including within Christian communities and ministry contexts. However, conflict is often understood merely as a negative relational disruption rather than as a transformative process that can strengthen maturity, communication, and communal growth. Contemporary studies indicate that conflict management is influenced not only by personality and organizational systems, but also by cultural background, psychological safety, spirituality, and theological worldview. This study examines the transformation of conflict styles in Christian leadership through the integration of cultural, psychological, and spiritual perspectives. Using a qualitative theological-conceptual approach, this research analyzes contemporary theories of conflict management, psychological safety, intercultural communication, and Christian spirituality within leadership practices. The findings reveal that transformational Christian conflict leadership requires the integration of emotional maturity, spiritual formation, relational wisdom, empathy, humility, and contextual cultural understanding. Conflict in Christian leadership should not merely pursue organizational stability, but should become a formative process that reflects reconciliation, truth, grace, and communal restoration. The originality of this study lies in proposing an integrative cultural-psychological-spiritual framework for transforming conflict styles in Christian leadership that is both theologically grounded and contextually relevant for contemporary ministry and organizational settings.

ABSTRAK
Konflik merupakan realitas yang tidak dapat dipisahkan dari kepemimpinan, termasuk dalam komunitas Kristen dan konteks pelayanan gerejawi. Namun, konflik sering dipahami hanya sebagai gangguan relasional yang negatif, bukan sebagai proses transformasi yang dapat memperkuat kedewasaan, komunikasi, dan pertumbuhan komunitas. Kajian kontemporer menunjukkan bahwa pengelolaan konflik tidak hanya dipengaruhi oleh kepribadian dan sistem organisasi, tetapi juga oleh latar belakang budaya, psychological safety, spiritualitas, dan worldview teologis. Penelitian ini mengkaji transformasi gaya konflik dalam kepemimpinan Kristen melalui integrasi perspektif budaya, psikologi, dan spiritualitas. Dengan menggunakan pendekatan kualitatif teologis-konseptual, penelitian ini menganalisis teori-teori kontemporer mengenai manajemen konflik, psychological safety, komunikasi lintas budaya, dan spiritualitas Kristen dalam praktik kepemimpinan. Hasil penelitian menunjukkan bahwa transformasi konflik dalam kepemimpinan Kristen membutuhkan integrasi antara kedewasaan emosional, pembentukan spiritual, hikmat relasional, empati, kerendahan hati, dan pemahaman budaya kontekstual. Konflik dalam kepemimpinan Kristen tidak boleh hanya diarahkan pada stabilitas organisasi, tetapi harus menjadi proses pembentukan yang mencerminkan rekonsiliasi, kebenaran, kasih karunia, dan pemulihan komunitas. Kontribusi orisinal penelitian ini terletak pada perumusan kerangka integratif budaya-psikologi-spiritualitas dalam transformasi gaya konflik kepemimpinan Kristen yang berakar secara teologis dan relevan secara kontekstual bagi pelayanan maupun organisasi kontemporer.
